Use?<\/h3>\r\n360\u2070 Surveys can be a valuable tool for collecting and sharing constructive feedback for leaders.\u00a0 Like any tool, it needs to be used properly.\u00a0 With improper, misinformed use, you can defeat the purpose of the tool.\r\n<blockquote><img decoding=\"async\" class=\"alignright wp-image-4124 size-full\" src=\"https:\/\/chicagoexecutivecoaching.com\/smartleadership\/wp-content\/uploads\/360survey.png\" alt=\"360\u2070 Survey\" width=\"185\" height=\"167\" title=\"\">Most often, 360<span style=\"font-style: normal;\">\u2070<\/span>\u00a0feedback will include direct feedback from an employee&#8217;s subordinates, peers (colleagues), and supervisor(s), as well as a self-evaluation. It can also include, in some cases, feedback from external sources, such as customers and suppliers or other interested stakeholders. It may be contrasted with &#8220;upward feedback,&#8221; where managers are given feedback only by their direct reports, or a &#8220;traditional performance appraisal,&#8221; where the employees are most often reviewed only by their managers.\u00a0 &#8211;\u00a0 <a href=\"http:\/\/en.wikipedia.org\/wiki\/360-degree_feedback\" target=\"_blank\" rel=\"noopener\">Wikipedia<\/a><\/blockquote>\r\n<h3>Why 360 Surveys?<\/h3>\r\nI believe that <strong><em>constructive<\/em> <\/strong><a title=\"Feedback: Breakfast of Champions\" href=\"https:\/\/chicagoexecutivecoaching.com\/smartleadership\/feedback-breakfast-of-champions\/\"><strong><em>feedback<\/em><\/strong> is the Breakfast of Champions<\/a>.\u00a0 No matter how skilled or accomplished we are, we all have blind spots.\u00a0 So, 360\u2070 feedback can be like <em>Amazing Grace<\/em>;\u00a0 you once were lost (or unaware) now you&#8217;ve found (new areas to improve).\u00a0 Any positive change begins with <em>awareness<\/em>. Constructive feedback insight can:\r\n<ul>\r\n\t<li>Be productively humbling<\/li>\r\n\t<li>Uncover blind spots and enhance awareness<\/li>\r\n\t<li>Result in a commitment to positive change and development<\/li>\r\n\t<li>Eliminate productivity obstacles<\/li>\r\n<\/ul>\r\nThe important adjective here is &#8220;constructive&#8221;.\u00a0 If feedback is presented or perceived as diminishing, it will likely be a waste of time and resources.\r\n<h3>The Key Assumptions and Flaws<\/h3>\r\n360\u2070 Feedback is typically gathered with anonymous internet surveys.\u00a0 Ideally, the anonymity feature is to promote candor by eliminating any fear of retribution that survey respondents might have. \u00a0 What are the assumptions here?\r\n<ol>\r\n\t<li><strong>The best way to gain candor is with a<em> witness protection program.<\/em><\/strong><\/li>\r\n\t<li><strong>When names are disconnected from comments, the feedback recipient will be unable to recognize their source and will be uninterested in responding directly.<\/strong><\/li>\r\n\t<li><strong>The feedback will be recognized and perceived as an opportunity for professional growth and development<\/strong><\/li>\r\n<\/ol>\r\nLet&#8217;s consider these three.\u00a0 Are they really valid assumptions?\r\n<h4>Assumption 1: We Need Witness Protection<\/h4>\r\nWhy can&#8217;t we be transparent when sharing candid performance\/feedback information?\u00a0 Is it possible that anonymity is a Band-Aid approach to a larger issue?\u00a0 Let&#8217;s remember that our feedback recipients are human beings that are more than capable of defeating their own purposes.\u00a0 So, constructive feedback should be valued, welcomed. \u00a0When that occurs the results from that insight can be\u00a0<em>amazing<\/em>.\u00a0 But if we have to allow people to shoot while under cover, might it be time to examine the system that has created that need?\u00a0 Why can&#8217;t people have candid discussions about self improvement without protecting their identity?\r\n\r\nAll too often, it&#8217;s simply <strong>not<\/strong> possible or feasible to collect feedback without anonymous surveys (a.k.a. witness protection).\u00a0 Survey insight can still be valuable.\u00a0 I have learned to examine all options for collecting the information before recommending or implementing the anonymous survey approach. I&#8217;ve learned to at least ask: Why can&#8217;t we share information with face-to-face conversations?\r\n<h4>Assumption 2:\u00a0 Full Anonymity is Easily Achieved<\/h4>\r\n<h3><img decoding=\"async\" class=\" wp-image-3997 alignright\" src=\"https:\/\/chicagoexecutivecoaching.com\/smartleadership\/wp-content\/uploads\/exec_in_crosshairs.jpg\" alt=\"Exec in the Crosshairs\" width=\"223\" height=\"223\" title=\"\" srcset=\"https:\/\/chicagoexecutivecoaching.com\/smartleadership\/wp-content\/uploads\/exec_in_crosshairs.jpg 300w, https:\/\/chicagoexecutivecoaching.com\/smartleadership\/wp-content\/uploads\/exec_in_crosshairs-150x150.jpg 150w\" sizes=\"(max-width: 223px) 100vw, 223px\" \/><\/h3>\r\nAll too often, 360\u2070 surveys turn into a game of connecting the comments with the people.\u00a0 The sample size of a typical survey is small enough to make assumptions to connect people to their comments and ratings.\u00a0\u00a0 Even when connection isn&#8217;t clear, insecure leaders tend to focus more on <em>wondering who<\/em> than accepting constructive insight.\r\n\r\nWith the wrong intent, survey participants can act as snipers and use the survey as an opportunity to pursue a vindictive agenda.
